Leadership Development: Healthcare’s Most Underused Advantage

///

Every day, healthcare organizations promote some of their best people. Charge nurses become managers. Clinicians become department heads. Physicians step into administrative roles. These are people who’ve already proven they’re talented, trusted, and committed to the mission. But here’s the question: are they as equipped to lead people as they are to deliver care?

The reality is, clinical and technical competency and leadership competency are entirely different skill sets. Organizations that recognize the difference, and invest in it deliberately, tap into one of the most underused advantages available to them right now. There is a huge payoff: stronger retention, higher engagement, smoother change initiatives, and a better patient experience.

And the really great part is that leadership replicates itself. Leaders tend to lead the way they were led, so equipping a supervisor well doesn’t just improve one relationship; it shapes how that person develops everyone who reports to them for years to come.

So, if the payoff is this clear, why isn’t every organization already doing this? Most healthcare leaders genuinely value leadership development. The problem is bandwidth. Budgets are tight. Structural and cultural barriers get in the way. And leaders are already stretched thin, managing financial pressure, regulatory demands, and change that moves faster than most organizations can absorb. Leadership development ends up on the list of things everyone agrees matter, but few have the space to prioritize.

Yes, these barriers are real. They are not easy to overcome. But it’s worth taking the leap anyway, and, frankly, it’s more urgent than ever.

Workforce shortages and burnout mean the organizations that hold on to their best people will be the ones that invested in them early. And as experienced leaders retire and newer leaders move up faster, there’s a real opportunity to build a bench that’s more prepared, not less. Leader development has moved from a nice-to-have to a genuine competitive advantage.

With budgets tight and time even tighter, organizations can’t afford to invest in development that doesn’t actually produce results. The organizations that get lasting results tend to do the same handful of things. They:

  • Build development on real data instead of assumptions, targeting what each leader actually needs
  • Tailor development to each leader’s skills, learning style, and schedule instead of taking a one-size-fits-all approach
  • Sustain development continuously, with coaching and reinforcement that keep growth going long after a workshop ends
  • Embed development directly into daily work, so learning gets applied right away instead of staying in a classroom
  • Track real behavior change and performance improvement, not just completion rates

Precision Leader Development™ (PLD) was built around exactly this list. And here’s what makes the opportunity even bigger: research consistently shows that the quality of the relationship between a team member and their direct manager is one of the strongest predictors of whether that person stays and grows. People do their best work when they feel seen, supported, and invested in, and the direct supervisor is often the person best positioned to make that happen.

That’s why PLD puts development in the hands of the direct supervisor. According to the Global Leadership Forecast 2023, leaders who get quality coaching from their direct manager are 4.3 times more likely to have a clear development path and 1.5 times less likely to feel they need to leave the organization to advance. When a leader invests in someone’s growth, it builds trust, strengthens the relationship, and gives that person a reason to stay and grow right where they are.

The organizations already ahead on this aren’t doing anything complicated. They’re simply recognizing that the people they’ve promoted deserve the tools to succeed, and that the return on that investment is one of the most underused advantages in healthcare today.
